Pilots gaining exp - doing nothing

I am sure a few of my pilots are getting better not even flying training or anything, just looked at one unit doing nothing and one guy had a green number for that day which I assume means he got better ??

Is this correct ?

Yes.
73. Interface Improvement: The air skill changes for pilots are shown in GREEN for
the last played turn, and ORANGE for monthly changes.

Actually yes, at the very least when they get shot down and/or wounded. I think I even recall remarking to an opponent that a pilot on a bombing mission lost experience, even though there were no planes shot down, but I might be wrong and he was actually shot down.

Is it better to use planes/pilots ? I mean actually send them to bomb something or so to gain exp ?

Or is it better to rest and train a bit ?
 
 
I did not notice so much skill and/or exp gain by bombing runs (in India by Blenheims on airfields and troops in the jungle). I got more exp by training [&:]

When pilot crashes his plane and survives it can sometimes lose one experience point. Annoying when your 95 exp pilot does that and gets to 94 just because his engine failed.
Also, sometimes wounded pilots lose some experience, one of my aces lost about 15 experience when he got WIA. It is fairly rare, most of the time WIA has no penalty.

The color code kicks in IF the value at the start of the month changes DURING the month.
I suppose if the value went up and then down by same amount, there wont be a color difference.

Pilots can gain experience from the leader and/or other pilots in the group.

so my groups will improve faster if i add at least one high experience (ie. 75-80+) pilot to each group?

Not sure if it is guaranteed to succeed but it does seem that groups with a few more experienced pilots and a good CO will train better than one without.
